"My mind is still blown away the break throughs we had each session. So many ahh ha moments. I was able to find my true self and break through things I never knew was there holding me back. Best part is Dawn has a way to break through the fluff and get to the core of what is holding you back, and not just telling me what I want to hear which helps no one."
~ Wade Szymanski - CEO
We don’t work around the problem. We go straight into it.
Most leadership programs treat symptoms: a communication workshop here, a team offsite there. The same issues come back with different faces, because nobody looked at what was underneath.
You can’t fix what you won’t look at, and you can’t change what you don’t understand at the root. So that’s where we start.
Your organization is a reflection of its leaders.
The patterns a leader carries (how they handle conflict, pressure, control, trust) don’t stay personal. They flow into how the team communicates, how decisions get made, how the business is structured, and who stays or leaves.
That’s why we don’t coach the leader or fix the organization. We do both, at the same time.
Three Pillars
Good people can’t outperform a broken system.
You can have strong leaders and a committed team and still be stuck if roles are unclear, decisions bottleneck, accountability is fuzzy, or the business has grown faster than its foundations. Often, the structure itself was built around old patterns: the founder who had to do everything, the workaround that became policy, the org chart that never caught up with reality.
This pillar looks at the scaffolding holding your business up. Who owns what? How do decisions really get made? Where does work get stuck, duplicated, or dropped? What are your systems quietly rewarding?
We help you redesign the structure so it supports the leaders and team you’re building, rather than pulling them back into old habits. Because lasting change doesn’t come from people trying harder inside the same system. It comes from fixing the system too.

The Leader
The Team
The Structure
Every organization is shaped by the people at the top, often in ways those leaders can’t see.
The way you handle pressure, conflict, control, and trust didn’t start at work. These patterns were built over a lifetime, and most of them served you well enough to get you where you are. But the same instincts that built your success can quietly cap it. The leader who can’t delegate becomes the bottleneck. The leader who avoids conflict leaves problems to fester. The leader who runs on urgency creates a team that’s always bracing.
This pillar is about seeing those patterns clearly and choosing what to do with them. Through individual coaching and our leader diagnostic, we help each leader understand where their reactions come from, how they land on others, and what it takes to lead from clarity instead of habit.
This isn’t therapy, and it isn’t soft. It’s trauma-informed work, done safely and professionally, with one goal: leaders who are steadier, clearer, and more effective, and who make better decisions because of it.
Your team experiences your leadership every day, and they know things about your organization that you may not.
They know whether it’s safe to speak up or smarter to stay quiet. They know which meetings matter and which are theatre. They know whether mistakes get learned from or punished, and whether the values on the wall match what actually happens in the room. That lived experience drives engagement, productivity, and whether your best people stay or start looking.
This pillar brings that reality into the open. Our team diagnostic captures how your people actually experience communication, trust, psychological safety, and leadership. Then we compare it with how leaders see themselves. The gap between those two pictures is often the most valuable information in the whole engagement.
From there, we work with your leadership team together. We build shared language, rebuild trust where it’s been worn down, and create the conditions where people do their best work because they want to, not because they have to.
Change one pillar and the others pull it back.
Change all three, and it holds.
We go to the root, not the surface. No bandaids. No generic personal-growth content
We’re trauma-informed, not therapy. We understand how past experience shows up in leadership, and we work with it safely and professionally, anchored to business outcomes.
We’ve lived both sides. Between us: 20+ years building and running businesses, deep trauma expertise, addictions and mental health expertise, and business transformation. We know the boardroom and what people bring into it.
It’s built for you. Your industry, your team, your challenges. Nothing is off the shelf.
Show up whole. Lead all in.
What makes us different
Why this matters to us
We’ve seen the ripple from the inside.
Every leader sends ripples through their organization. Some build trust, clarity, and loyalty. Others spread fear, confusion, and burnout. Most leaders send both and only see half of it.
We started All In Leadership Co. because we’ve watched those ripples play out in our own lives, in our own businesses, and in the organizations we’ve worked with. We know how far they travel.
Dawn’s story
For more than 20 years, I’ve built and run businesses, from restaurants to safety companies. On the outside, I looked like I had it together. On the inside, I was carrying depression, abuse, and a brain injury, and none of it stayed at home. It showed up in how I made decisions, how I reacted under pressure, and how I treated the people who worked for me. My unhealed past was running my business, and my team felt it long before I understood it.
Healing that changed everything: my health, my relationships, and the way I lead. It’s why I became a trauma specialist, why I wrote P.S. I Made It, and why I now work with entrepreneurs and leaders who look fine but aren’t. I know firsthand that when a leader heals, the whole business feels it.
Leah’s story
As a registered social worker, I’ve spent my career studying how power, culture, and mental health shape the way people work together. Through All Thrive and my Leadership Ripples podcast, I’ve worked with organizations from universities to financial institutions, and I keep seeing the same thing. Teams bring me in to fix communication, conflict, or culture. The challenges look different each time, but underneath, they’re usually the same issue in a different mask. And it almost always traces back to leadership.
For me, the ripple effect isn’t a theory. It’s personal. I have lost people I love to suicide. I have also sat with two people in their darkest moments who chose to stay. What made the difference in those moments wasn’t a program or a policy. It was feeling truly heard and supported by another person. That experience shapes everything I do. Most people genuinely care about each other, at work and at home. But that care often gets lost in translation: buried under pressure, hierarchy, and habits that keep people from showing up for one another. My work is about making sure that care comes through clearly and authentically, so the people around us feel it when it matters most.
Why we’re doing this together
Dawn brings the depth: the root-cause, trauma-informed work that helps leaders see what’s really driving them. Leah brings the breadth: the systems, culture, and workplace mental health expertise that turns individual change into organizational change.
Separately, we each saw half the picture. Together, we can work on the whole thing.
Because the ripple goes both ways. An unexamined leader can quietly wear down a team, stall a business, and push good people out the door. But a leader who does the work changes the culture, the structure, and the lives of everyone they lead, and often the people those people go home to.
That’s the ripple we’re here to create.
